Abstract

To explore the relationship between medical staff's engagement, perceived organizational support and turnover intention. In May 2019, 600 medical and nursing staff from a tertiary hospital in Tianjin were selected by random sampling method. The questionnaire survey was conducted by using Gallup Q12 questionnaire, perceived organizational support scale and turnover intention scale. The correlation between engagement, organizational support and turnover intention was analyzed by person correlation analysis and regression analysis, and multivariate stepwise linear analysis was used for multiple factor analysis Return. the total average scores of engagement, sense of organizational support and turnover intention were (2.18±0.56) , (3.48±0.72) and (2.71±0.67) respectively. There was a positive correlation between engagement and perceived organizational support (=0.674, <0.01) , and negatively correlated with turnover intention (=-0.416, -0.487, <0.05) . The factors of turnover intention were engagement and organizational support (F=54.673, 81.558, <0.01) . Perceived organizational support partially mediated the relationship between engagement and turnover intention (<0.01) . The engagement and organizational support of medical staff are related to turnover intention.

摘要

探讨医护人员工作投入、感知组织支持与离职意愿之间的关系。2019年5月,采用随机抽样法选取天津市某三级医院600名医护人员。采用盖洛普Q12问卷、感知组织支持量表和离职意愿量表进行问卷调查。采用Person相关分析和回归分析探讨工作投入、组织支持与离职意愿之间的相关性,并采用多元逐步线性分析进行多因素分析。工作投入、组织支持感和离职意愿的总平均得分分别为(2.18±0.56)、(3.48±0.72)和(2.71±0.67)。工作投入与感知组织支持呈正相关(r = 0.674,P < 0.01),与离职意愿呈负相关(r = -0.416,r = -0.487,P < 0.05)。影响离职意愿的因素为工作投入和组织支持(F = 54.673,81.558,P < 0.01)。感知组织支持在工作投入与离职意愿之间起部分中介作用(P < 0.01)。医护人员的工作投入和组织支持与离职意愿有关。
