Abstract

According to self-determination theory, the present study develops a moderated mediation model to investigate how and when self-leadership promotes employees' job crafting, emphasizing the mediating effect of autonomous motivation and the moderating effect of leader empowering behavior. We analyze and test the hypotheses based on 269 valid three-wave data from employees. The findings show that self-leadership has a significantly positive impact on job crafting, and a positive indirect effect on job crafting autonomous motivation. Furthermore, leader empowering behavior not only enhances the positive impact of self-leadership on autonomous motivation, but also positively moderates the mediating effect of autonomous motivation in the relationship between self-leadership and job crafting. Practically, our study provides insights into how to promote job crafting. We also propose limitations and directions for future research.

根据自我决定理论,本研究构建了一个有调节的中介模型,以探究自我领导如何以及何时促进员工的工作重塑,着重强调自主动机的中介作用以及领导授权行为的调节作用。我们基于来自员工的269份有效的三阶段数据对假设进行了分析和检验。研究结果表明,自我领导对工作重塑有显著的正向影响,对工作重塑通过自主动机产生的间接影响也是正向的。此外,领导授权行为不仅增强了自我领导对自主动机的正向影响,还正向调节了自主动机在自我领导与工作重塑关系中的中介作用。在实践方面,我们的研究为如何促进工作重塑提供了见解。我们还提出了研究的局限性以及未来研究的方向。
