Abstract

Under the collectivist cultural context that emphasizes hierarchical values, Chinese employees are burdened with significant role stress driven by fierce market competition and continuously escalating role expectations from organizations. Based on the Cognitive-Affective System Theory of Personality, the purpose of this study is to investigate the influence mechanism of role stress on work engagement in the Chinese context via both cognitive and affective pathways, as well as to explore potential boundary conditions from the perspective of traditional Chinese culture. This study conducts empirical analysis based on cross-point survey data of 598 Chinese employees. The PROCESS macro in SPSS was used for regression analysis to test hypotheses. The results indicated that role stress had a negative effect on work engagement; organization-based self-esteem and work alienation partially mediated the effect of role stress on work engagement; and perceived organizational support moderated the negative correlation between role stress and organizational self-esteem, as well as the mediating role of organization-based self-esteem in the relationship between role stress and work engagement. This study contributes to the understanding of the mechanism of role stress in the Chinese setting, offers a new theoretical perspective and entry point for relevant research, and broadens the applicability of the Cognitive-Affective System Theory of Personality.

在强调等级价值观的集体主义文化背景下,中国员工承受着巨大的角色压力,这种压力源于激烈的市场竞争以及组织对角色期望的不断提高。基于人格的认知-情感系统理论,本研究旨在探讨在中国情境下角色压力通过认知和情感途径对工作投入的影响机制,并从中国传统文化的角度探索潜在的边界条件。本研究基于对598名中国员工的交叉点调查数据进行实证分析。使用SPSS中的PROCESS宏进行回归分析以检验假设。结果表明,角色压力对工作投入有负面影响;基于组织的自尊和工作疏离在角色压力对工作投入的影响中起部分中介作用;感知到的组织支持调节了角色压力与组织自尊之间的负相关关系,以及基于组织的自尊在角色压力与工作投入关系中的中介作用。本研究有助于理解中国情境下角色压力的机制,为相关研究提供了新的理论视角和切入点,并拓宽了人格的认知-情感系统理论的适用性。
