Understanding the factors affecting the intention of frontline nurses during the coronavirus disease (COVID-19) pandemic to stay in the nursing profession is essential for developing strategies to overcome the challenges associated with the pandemic.
This study aimed to examine the mediating effect of nurses' job satisfaction on the relationship between their sense of calling, job-esteem, and the intention to stay in their profession.
The study used a previously collected dataset, sourced from a dedicated COVID-19 hospital in Seoul City, South Korea. Original data were collected from June to July 2021. The study sample consisted of 134 nurses who provided direct care to patients. The intention to stay was measured with the following question: "Are you willing to work during this COVID-19 pandemic?". The Job Satisfaction Scale from the Korean Labor and Income Panel Study, Korean version of a Multidimensional Calling Measure, and Job-Esteem Scale for Hospital Nurses were utilized. Associations between the study variables were estimated using bivariate correlation analyses and bootstrapping mediation analyses.
In the bivariate correlation analysis, nurses' sense of calling ( = .36, < .001), job-esteem ( = .32, < .001), and job satisfaction ( = .39, < .001) were significantly associated with the intention to stay. In the mediation analysis, job satisfaction partially mediated the relationship between the sense of calling and the intention to stay (total effect; = 0.410, < .001) and fully mediated the relationship between job-esteem and the intention to stay (total effect; = 0.549, < .001).
Enhancing nurses' job satisfaction is crucial for fostering the retention of the nursing workforce amid the pandemic. Consequently, it is imperative to closely examine the job satisfaction and work environment of frontline nurses to identify areas in need of improvement. Addressing the factors that impede nurses' job satisfaction is essential to unlock the positive effects of a sense of calling and job-esteem.

本研究旨在探讨护士工作满意度在其使命感、职业自尊与继续从事该职业意愿之间关系中的中介作用。
本研究使用了先前收集的数据集,数据来源于韩国首尔市一家专门的COVID-19医院。原始数据于2021年6月至7月收集。研究样本包括134名直接为患者提供护理的护士。继续工作的意愿通过以下问题进行测量:“在这次COVID-19大流行期间,你愿意工作吗?”。使用了韩国劳动与收入面板研究中的工作满意度量表、多维使命感测量的韩语版本以及医院护士职业自尊量表。研究变量之间的关联通过双变量相关分析和自抽样中介分析进行估计。
在双变量相关分析中,护士的使命感(r = 0.36,p < 0.001)、职业自尊(r = 0.32,p < 0.001)和工作满意度(r = 0.39,p < 0.001)与继续工作的意愿显著相关。在中介分析中,工作满意度部分中介了使命感与继续工作意愿之间的关系(总效应;β = 0.410,p < 0.001),并完全中介了职业自尊与继续工作意愿之间的关系(总效应;β = 0.549,p < 0.001)。
提高护士的工作满意度对于在大流行期间留住护理人员至关重要。因此,必须密切审视一线护士的工作满意度和工作环境,以确定需要改进的领域。解决阻碍护士工作满意度的因素对于释放使命感和职业自尊的积极影响至关重要。
